Why Emotional Intelligence is Exactly Like a Golf Handicap

Emotional intelligence is not a trait. It is a handicap in the golfing sense.

Almost anyone can play golf. You pick up a club, you hit the ball, and you make your way around the course. What changes between players is not whether they can physically play the game. It is how they handle the harder shots, such as awkward lies, the wind howling off the left, or the par five that demands a strategic decision rather than a blind swing.

EQ works exactly the same way.

Most people manage the easy moments just fine. The hard work of leadership is not found in everyday, pleasant conversation. It is found in the complex, high stakes moments, like difficult feedback loops, boardroom disagreements, a team member whose behaviour is genuinely confusing, or the split second when an old personal trigger gets activated by a new situation.

That is where your true handicap shows.

The Measure Moves

And just like a golf handicap, EQ is not a fixed number you arrive at and keep forever. It is a current measure.

It moves.

It moves with deliberate practice. It moves with neglect. Crucially, it moves with the conditions of the course you are currently playing on. A fourteen handicap golfer who has not played in two months will likely play like a sixteen on their first round back.

The same is true of your emotional capacity.

A level of capability that felt completely settled under one set of conditions does not automatically carry into another. This is the exact part most leaders fail to anticipate.

Changing the Course

Senior corporate life is not a static golf course. People get promoted. Teams restructure. Bosses change. Children grow up.

A behavioural pattern that stayed quiet under your old conditions can suddenly get violently activated by new ones. The professional shots you used to play comfortably now demand far more capacity than you currently have in the tank.

This is why, increasingly, the leaders I partner with are clients I have worked with before. They do not come back for a complete rebuild. Instead, they return for a recalibration. It is a different course with tougher conditions, but it requires the same kind of focused attention.

Beyond the Destination

After twenty thousand hours of this work, one client at a time, this is the truth most worth saying: most leadership development treats EQ as a destination. They treat it as something you arrive at during a weekend programme and then simply carry away with you in your briefcase.

It is not. It is a handicap you have to actively maintain. And the consistent, deliberate work that keeps it sharp is the kind of work most leaders rarely get access to.
